Daily Practices
The heartbeat of any organisation lies in its day-to-day operations. We help you optimise these fundamental practices to ensure clarity, efficiency and alignment.
Organisational development
We work beneath the surface with leaders and teams, on trust, purpose and the way work really gets done.
Most of what shapes a culture sits beneath the surface.
But let's be honest: that's not the world we live in. Not yet. Right now, the system is broken. Endless emails. Endless demands. And somehow, it's never enough.
We show up each day, but we're expected to be someone else. To dress a certain way. To speak a certain way. To perform. That's ego. Not soul.
We help organisations transform from the inside out. Through deep organisational development, we partner with leaders and teams to create:
A clear organisational purpose, embedded in a culture that reflects your core values and fosters commitment and connection.
Recruitment, onboarding and performance systems designed to build trust and help people unleash their full potential.
Better communication, clearer roles, and effective decision-making and conflict resolution, so collaboration flourishes.
Optimised major processes that make your structure robust and adaptable, ready to face future challenges.
People show up, but leave parts of themselves at the door. Employees are stretched thin, performing, not thriving. Leaders are burnt out, disillusioned, and quietly questioning what it's all for.
You're not just losing passion. You're losing performance, productivity, and potential.
I've spent over a decade leading high-performance teams across Australia, New Zealand, and the Pacific: building strategic plans, driving commercial growth, and navigating the complex terrain of corporate transformation.
Beneath the targets and timelines, I kept sensing something deeper: that our current ways of working, while efficient, often left people depleted, disconnected, and unsure of their deeper purpose. We had the systems for delivery, but not the space for humanity. That tension became the seed for Iceberg.
We don't "soften" the organisation. We strengthen its ability to adapt and evolve without losing centre. This isn't about fixing broken people. It's about redesigning the environments, systems, and belief structures that shape how people show up.
Our mission is to help build ecosystems where people and purpose grow side by side.
Penguins are strange, funny creatures. Waddling across the ice, tilting side to side, legs too short, wings too small. You could be forgiven for thinking they were broken.
But drop them into water and everything changes. They glide. They soar. They dance through the ocean like they were born from it.
The penguin reminds us of something essential: context is everything. The environment you're in, the culture, the expectations, the systems, determines how much of your potential you can actually express.
The future of work isn't about forcing penguins to run faster on land. It's about creating oceans.
Because when people feel seen, safe, and inspired, they stop doing the bare minimum. They start imagining. Collaborating. Innovating. Leading.

The questions purpose-led leaders tend to ask before they dive in.
Iceberg is an Australian organisational development practice founded by Nic Thomson. It partners with leaders and teams to build purposeful cultures, people-centred systems, powerful teams and resilient practices, working beneath the surface on trust, self-management, shared power and collective intelligence.
Purpose-driven founders, executives, leadership teams and culture champions who are ready to explore a new way of leading, one that is as rigorous as it is regenerative.
There are three monthly memberships, in AUD: Tip of the Iceberg (Self-Led Access) is $300 a month, Dive In (Guided Access) is $2,400 a month, and Deep Current (Transformation Tier) is $5,500 a month.

On land, penguins waddle. In water, they glide. The penguin is a reminder that context is everything: the culture, expectations and systems around people decide how much of their potential they can express.
